This study aims to analyze the effects of work environment and lecturer competence on job satisfaction and work ethic, as well as their implications for lecturer performance, with workload serving as a moderating variable. The study involved permanent lecturers at B-accredited private universities across Greater Bandung, including Bandung City, Cimahi City, Bandung Regency, West Bandung Regency, and Sumedang Regency. A quantitative approach with descriptive and verificative designs was employed. Data were collected through questionnaires, observation, interviews, and literature review. From a population of approximately 712 permanent lecturers, respondents were selected using stratified random sampling based on lecturer proportions in each university. Data were analyzed using path analysis and moderated regression analysis. The findings show that work environment and lecturer competence significantly contribute to job satisfaction and work ethic. Competence was the most dominant factor influencing work ethic, with a total effect of 38.90%, while work environment and competence jointly contributed 68.85%. Job satisfaction and work ethic significantly influenced lecturer performance, with work ethic showing the stronger contribution. Workload significantly moderated both relationships, potentially strengthening or weakening performance depending on its proportionality and manageability. These findings highlight the need for integrated lecturer management through improved work environments, competency development, job satisfaction, work ethic, and proportional workload management.
