The increasing use of smartphones, social media, and work communication apps can encourage employees to stay connected while also increasing the risk of digital distraction. This study aims to analyze the effect of Fear of Missing Out (FoMO) on job performance, with digital distraction as a mediating variable. The study employed a quantitative approach using a cross-sectional survey design. Data were collected from 150 Generation Z employees working in Semarang and were analyzed using Partial Least Squares Structural Equation Modeling with a bootstrapping procedure. The results indicate that FoMO has a positive effect on digital distraction (β = 0.603; p < 0.001), while digital distraction has a negative effect on job performance (β = −0.389; p < 0.001). FoMO also has a direct negative effect on job performance (β = −0.308; p < 0.001). Furthermore, digital distraction negatively mediates the effect of FoMO on job performance (β = −0.235; p < 0.001) through a complementary partial mediation pattern. These findings suggest that the need to stay connected can reduce performance when it leads to device checking and shifts in attention during work. This study underscores the importance of managing notifications, establishing consistent communication channels, and reducing expectations of instant responses to maintain employee focus and performance.
